Thanks for your suggestions, but no kicking for that reason. I have only kicked 2 members who might be scamming. -
If you want them to get better, make private pub rooms and have the clan members face each other. Assuming they have basic problem solving skills, they should start noticing patterns in their clan mates play styles and start planing around them. Do this long enough and it becomes a lensmans-arms race of tactics, counter-tactics, counter-counter-tactics, and etc...
This allows the clan to find out what each member is good and bad at, how to work as a team, help them improve their skills in the game, and come up with many tactics and strats for CWs.

OT: I guess I understand the reason why pub clans make the rule "No CWing without a LT".
I've generally been around good players, but I know how it feels to be carrying 11 year old whiny kids. It sucks.
If it's just a handful of players that you're talking about, just train them.
But you see, there's quite a few problems with younger players. Some are:
-Rebellious
-Not smart enough
-Lack of gamesense
I understand why clans like OldLegends is successful. I was around players that can think, that can get better, and can work together (most of the time).
The age limit in clans like OL is a huge factor. Older players are better for a clan, enough said. I suggest you either:
-Train them if there's only a couple, might work if they're as adorable as you say.
-Get your friends to join (hopefully older friends) and help you out directly in clan wars.
-Get them to understand that practice helps a lot.
-Be intelligent, show them that you're more knowledgeable than they are (I used to think that I knew a lot more than the adults around me when I was in 5th grade)/Prove your authority.
-Keep them CWing, until they get better. Don't worry about the clan record until they're decent. Then make a new clan.
-Kick them.
That's about it, I'm tired. Sleepy time for Hesi.
Age is not a problem but maturity is expected for Lts.
I want to keep this clan, otherwise I would of course let them do whatever they want.

Thank you, having fun is important. Positive stress is fine, but in the end having some fun make life better and balanced. -

This is what i do with my clan anyways and it does seem to work well.
We have a lot of slots open so they can stay. -

No fun in being destroyed by large points every CW.
You have to practice each with each other for Vatavs reasons above.
The get a pub room and you all stay on the same side in the pub and work your practiced tactis there some too.
No it's not fun. Yes we do pub games like you said now. -

You have to try and make a balance. My clan's current clan war w/l is negative right now, due to not only bad cw teams, but also CF errors.
We had 3 members not long ago, they were 3 friends, who were good rank, friendly, and very active. The problem we had with them is that they all cw'd together, and lost every single cw. They lost 15 CWs in one day. This was obviously not good for the clan, so i had to kick them, despite them being good members, and as a result i lost 6 members.

So you have to make a decision whether or not they are worth keeping.

No it's not fun. Yes we do pub games like you said now.
it will take some time to get really good. You are up against veteran players, skilled players, tanking problems, lag animation problems and other factors. Only seasoned players and reading on forums can share the sweet spots and the extra unknown or undiscovered extras that work. This comes with time too and you add little by little to your "toolbox".
And remember although you may have some good and great players, they individually cannot beat good team players.
It is actually a long endeavor to get a team up to speed especially when you dont have experienced players leading the way and teaching the others. lets face it it is time consuming and tedious to get all together on a practice scheule.
So Kudos to you for taking the time and interest.
